Why Practice Beats Re-reading (And What It Means for Corporate Training)
Most compliance and product training runs on the same format: read the material, click through the slides, tick the box. It feels productive. It is not.
In 2008, researchers Jeffrey Karpicke and Henry Roediger published a study in Science that put this exact assumption to the test. College students studied short prose passages, then were split into groups. One group restudied the material repeatedly. The other group didn't restudy at all, they were tested on it, recalling what they could from memory, with no feedback in between.
A week later, everyone was tested again. The group that kept re-reading retained 36% of the material. The group that had only practiced recalling it, no re-reading, just retrieval, retained 80%. More than double, from doing less studying and more remembering.
That's not a rounding error. It's the difference between a team that can perform under pressure and a team that can pass a quiz the day it's assigned and forget it by the time it matters.
Why retrieval works and re-reading doesn't
Re-reading feels like learning because the material becomes familiar. Familiarity is a trap: it's easy to mistake “I recognize this” for “I know this.” Recall is harder in the moment, which is exactly why it works. Pulling information out of memory, rather than putting it back in, is what strengthens the memory trace. Cognitive scientists call this the testing effect, and it's one of the most replicated findings in learning research.
It's not an isolated result, either. A large meta-analysis by Cepeda, Pashler, Vul, Wixted, and Rohrer, published in Psychological Bulletin in 2006, reviewed decades of studies on spaced and distributed practice and found the same pattern: information revisited and actively recalled over time sticks dramatically better than information crammed once and left alone. Layer that on top of the forgetting curve Hermann Ebbinghaus first mapped in the 1880s, showing how quickly untouched memories fade, and the picture is consistent across more than a century of research: passive exposure decays fast, active recall doesn't.
What this means for L&D teams
Most corporate training is built like the losing condition in Karpicke and Roediger's study. Staff watch a video or click through a deck once, tick the completion box, and move on. There's no retrieval built in, no second pass where someone has to produce an answer instead of recognizing one. The content was covered. Whether it was learned is a different question, and most L&D systems have no way to answer it.
The fix isn't more content. It's a different mechanism: short, spaced moments where people have to recall and apply what they were taught, not just review it again. That's the gap between a completion rate and an actual capability, and it's the reason a single long training session, however well designed, underperforms the same content delivered as ongoing practice.
